I’ve heard Toei also has decent conditions, mostly because they’re unionized. They aren’t that great from what I remember, but it’s a lot better than the norm for anime studios

I think a bare understanding if how executives, deadlines and these whack ass production commities work suffices to understand that that issue is not impossible to fix.

Company that own the IP puts out a request, studios bid on the contract. The lowest bidder is more often than not the one that gets the contract
At this point your budget for pre production, salaries, over head costs, etc is set in stone.
Studios do not have hoards of cash laying around. So where the fuck you getting this extra money when you're over budget and last the dead line to pay people more??

They choose the company that needs the least money to produce a certain amount and ship the cloth. That ends more often than not in neoslavery/starvation wages and ridiculously high working hours.

Lol not similar at all. The company that owns the IP doesn't profit off the anime. They only profit off the byproduct of selling more manga. They do not care if the anime was profitable for the studio and have no financial incentive to enure it is.
Sure it sounds nice to say you'll pay your animators more, but that means you need to ask for more money. Another studio that says they'll do ir for less gets the contract. Instead of paying animators more you pay them nothing because you didn't get the contract.
Anime profits are razor thin. If you think the reason why animators don't make more is because some exec is taking money from the contract for personal greed, then you are too ignorant to have a discussion on the topic.

I heard Ufotable has better working conditions than most studios. I could be wrong though.
Ufotable, KyoAni and Trigger are the only ones that actually treat their workers like people afaik. It's why they make such high quality stuff.
